  • Abstract   現今競爭激烈,企業欲維持競爭優勢就必須不斷的創新與學習,訓練是組織學習的重要方式之一,且訓練對於組織績效提昇亦有影響。根據多項研究顯示,企業雖花費心力與經費於訓練員工,然而其實際訓練成效卻多不如預期。因此,本研究由組織學習的觀點出發,探討組織因素對訓練成效之影響。
      本研究以個案公司參與溝通課程之學員為研究對象,分兩階段進行研究,課程結束後立即進行課堂學習成效之調查,並於課程結束後一個月進行工作應用成效之調查,將所收集之資料進行信度分析、相關分析、複迴歸與路徑分析,結果顯示如下:
    1.學員基本能力、講師教學互動和課程內容應用性與課
     堂學習成效有顯著正相關。
    2.主管支持、同儕支持和遷移氣候與工作應用成效有顯
     著正相關。
    3.課堂學習成效與工作應用成效有顯著正相關。
     依照以上研究結論,本研究推論出以下之管理建議:
    1.慎選「對的人才」加入組織。
    2.績效發展制度應結合個人成長目標與企業發展目標。
    3.培養教育訓練人員專才。
    4.建立教導型組織,善用知識管理策略。
