  • Abstract 團隊已成為最受歡迎的工作形式之一,而一個團隊是否能表現出最好的工作績效,團隊領導者是重要的關鍵因素之一。本研究期望透過相關文獻的歸納整理以及業界深度訪談兩種方式,發展出一客觀、有效的團隊領導者核心才能評鑑量表,並進一步針對個案公司內之團隊領導者進行實證研究,找出並確認一個優秀的團隊領導者所應具備的核心才能,以提供日後組織在招募及甄選人員、教育訓練、績效評估以及個人生涯發展時的客觀性衡量指標。
    研究者經由深度訪談與整理相關文獻兩個階段,初步發展出評鑑量表的內容,共計有5個觀念性主構面以及90個衡量題項,這五個主構面分別為任務導向、問題解決能力、領導能力、人際關係與個人效能,且後續的因素分析結果亦支持本研究根據相關文獻與訪談資料所歸納出的五個核心才能主構面,其累積解釋變異量達64.72%,顯示這五個構面呈現不錯的解釋力。接著本研究針對四家個案公司進行實證研究,此評鑑量表的評估來源,除了團隊領導者本身外,還同時包括了其直屬上司、團隊成員以及其他團隊的領導者,共同對受評者的才能需求與表現程度進行評鑑。問卷回收後,透過信度分析、項目分析以及因素分析等統計方法來篩選題目以及進行信效度檢驗,總計刪除了19題較不適當的衡量題項後完成正式問卷,最後,本研究所建立的團隊領導者核心才能評鑑量表共計包含5個主構面、11個衡量性次構面以及71個衡量題項。在信度檢驗方面,正式量表的各個構面之Cronbachα係數均在0.9以上,分別為任務導向構面(.9492)、問題解決能力構面(.9386)、領導能力構面(.9761)、人際關係構面(.9184)以及個人效能構面(.9602),皆高過Nunnally(1978)所建議的0.7以上,顯示本量表具備良好的內部一致性。在效度檢驗方面,本研究以受評者過去兩年的績效成績作為效標,進行五個才能構面與效標之間的相關分析,結果發現五個觀念性主構面與績效成績之間均呈現顯著水準,顯示本量表具備不錯的效標關聯效度。
